98 female undergraduates completed the Body Image Satisfaction Scale, Self-Cathexis Scale, Janis-Field-Eagly Self-Esteem Scale, and a job interview performance expectation scale prior to participating in a 15-min simulated job interview. After the job interviews, Ss rated their own performance. Two judges independently rated each S's performance by viewing videotapes of the job interviews. Expectations for job interview success were significantly related to both body satisfaction and self-esteem. Job interview self-ratings and the tendency to overrate or underestimate how well one actually performed were significantly related to self-esteem but not to body satisfaction. Body satisfaction was found to be subsumed by self-esteem in ability to predict interview expectations and self-assessments. Actual quality of interview performance was not related to either self-esteem or body attitudes. Discussion focuses on self-esteem consistency theory and implications for assisting applicants to assess more accurately their behavior in actual job interviews. This study examined boundary conditions that surround the importance of perceived person-organization (P-O) fit for work-related attitudes and decisions. The authors hypothesized that P-O fit is more strongly related to satisfaction and job choice decisions when needs-supplies (N-S) job fit or demands-abilities (D-A) job fit is low, and that P-O fit is more strongly related to job choice decisions for highly conscientious individuals. Hypotheses were tested among 299 participants in a 12-week internship program. Results indicated that P-O fit was more strongly related to satisfaction when individuals experienced low N-S job fit. P-O fit was more strongly related to job choice intentions when individuals experienced low D-A job fit or were highly conscientious. This study investigated the process by which employee perceptions of the organizational environment are related to job involvement, effort, and performance. The researchers developed an operational definition of psychological climate that was based on how employees perceive aspects of the organizational environment and interpret them in relation to their own well-being. Perceived psychological climate was then related to job involvement, effort, and performance in a path-analytic framework. Results showed that perceptions of a motivating and involving psychological climate were related to job involvement, which in turn was related to effort. Effort was also related to work performance. Results revealed that a modest but statistically significant effect of job involvement on performance became nonsignificant when effort was inserted into the model, indicating the mediating effect of effort on the relationship. The results cross-validated well across 2 samples of outside salespeople, indicating that relationships are generalizable across these different sales contexts.  相似文献

Using correlational techniques, an investigation was made of the relationships between job difficulty (estimated by job evaluation factors), employee attitudes toward his job, and job environment, and supervisory ratings of employee performance. As job difficulty increased, employee attitudes were significantly more positive toward the job, management, and communication, and opportunity for advancement. Partial correlations showed that the relationship between job satisfaction and job difficulty increased when the effects of general morale were eliminated. Supervisory ratings of employee effectiveness were significantly rated (negatively) to employee salary and job tenure. Correlations between employee's attitude dimensions indicate increasing complexity of job content and increased content with people as a part of the job, are positively related to an employee's attitude toward his job. This study examined factors that may help explain under what conditions employee job search effort may most strongly (or weakly) predict subsequent turnover. As predicted, the job search–turnover relationship was stronger when employees had lower levels of job embeddedness and job satisfaction and higher levels of available alternatives. These findings suggest that there may be a number of factors interacting to influence employees' turnover decisions, indicating greater complexity to the process than described in prominent sequential turnover models. Discusses motivational variables both as determinants of performance by the individual in an organization, and as ingredients of work attitudes, such as job satisfaction. Motivation studies have included motivational traits (relatively enduring predispositions), motivating environments, expectancies, and equity theory. Research on job satisfaction and job involvement reveals few consistent relationships to job performance, but they do predict absenteeism and turnover. A few studies of motivational traits suggest possible utility in predicting role performance in managerial or sales positions. Motivating environments seem to have significant relations to job satisfaction and effectiveness. After reviewing several categories of programs aimed at improving motivation, the author expresses a cautiously optimistic view about the success of these programs in improving worker attitudes and/or worker performance. For a sample of 41 male and 52 female civil service employees, correlations were determined among 2 measures of job satisfaction (SRA Employee Inventory and Brayfield-Rothe Job Satisfaction Index) and 2 measures of attitudes toward life in general (Weitz General Satisfaction Test and Rundquist-Sletto Morale Scale). All the intercorrelations were moderately positive and significant for the males, but only the intercorrelation between the two general satisfaction measures was significant for the females. 15 references. Do job attitudes cause performance, or is it the other way around? To answer this perennial question, the author conducted meta-analytic regression analyses on 16 studies that had repeatedly measured performance and job attitudes (i.e., job satisfaction or organizational commitment). The effect of job attitudes on subsequent performance, with baseline performance controlled, was weak but statistically significant (β = .06). The effect was slightly stronger for commitment than for satisfaction and depended negatively on time lag. Effects of performance on subsequent job attitudes were elusive (β = .00 across all studies), which suggests that job attitudes are more likely to influence performance than vice versa. Studied the effect of employee need for achievement (n Ach) on the job performance-job attitude relationship among 1st-level supervisors. Ss were 133 females with a mean age of 42 yrs employed in a large public utility. Before need strength variations were considered, overall performance was found to be somewhat related to job satisfaction but not to job involvement. A week-long daily record and self-report measures of job involvement, satisfaction, and mental health were completed by 54 female elementary school teachers. Results show that devoting personal time to work-related activities was positively associated with job involvement, but unrelated to job satisfaction. Mental health was positively related to job satisfaction, but did not correlate significantly with involvement. These differential relationships support the view that satisfaction and involvement should be thought of as separate and distinct job attitudes. The author develops a theoretical framework relating job involvement to its antecedents. correlates, and consequences and reports meta-analyses of 51 pairwise relationships involving job involvement. Results of the meta-analyses support research suggesting that job involvement is influenced by personality and situational variables. Job involvement was strongly related to job and work attitudes but not to role perceptions, behavioral work outcomes, negative "side effects," or demographic variables. Moderator analyses indicated little difference in the strength of relationships based on involvement measure. The author found modest but systematic differences in the strength of relationships between studies of employees of public versus private organizations. He compares and contrasts the results of this study with meta-analytic findings regarding organizational commitment, discusses important theoretical considerations in the research stream, and offers suggestions for future research. Recent research suggested that two dimensions of Type A behavior, namely, Achievement Strivings (AS) and Impatience-Irritability (II), differentially predict physical health and performance outcomes. The present study extends this research and examines whether AS and II differentially predict work performance (number of insurance policies sold), work attitudes (job satisfaction), and depression in a sample of 117 life insurance salespersons. As hypothesized, after statistically controlling for relevant biographical variables and II, AS predicted the number of policies sold and job satisfaction but was not related to depression. After partialing out the effect of relevant biographical variables and AS, II was associated with depression but not with the number of policies sold. In addition, controlling for the same variables, II was negatively associated with job satisfaction. Implications for the prediction of sales performance, job satisfaction, and depression, and interventions designed to decrease the negative consequences of Type A by reducing II but not AS, are discussed. The authors tested a model, inspired by affective events theory (H. M. Weiss & R. Cropanzano, 1996), that examines the dynamic nature of emotions at work, work attitudes, and workplace deviance. Sixty-four employees completed daily surveys over 3 weeks, reporting their mood, job satisfaction, perceived interpersonal treatment, and deviance. Supervisors and significant others also evaluated employees' workplace deviance and trait hostility, respectively. Over half of the total variance in workplace deviance was within-individual, and this intraindividual variance was predicted by momentary hostility, interpersonal justice, and job satisfaction. Moreover, trait hostility moderated the interpersonal justice-state hostility relation such that perceived injustice was more strongly related to state hostility for individuals high in trait hostility. Analyzed data on the job satisfaction of over 5,000 45–59 yr old males to investigate the dispositional argument that job attitudes are consistent within individuals, showing stability both over time and across situations. Data were collected longitudinally over multiple waves, with the majority of the sample assessed on job satisfaction during 1966, 1969, and 1971. Results show significant stability of attitudes over a 5-yr time period and significant cross-situational consistency when individuals changed employers and/or occupations. Prior attitudes were also a stronger predictor of subsequent job satisfaction than either changes in pay or the social status of the job. Implications of these results for developing dispositional theories of work behavior are discussed, along with possible implications for popular situational theories (e.g., job design, social information processing). In this study, the authors contribute insight into the temporal nature of work attitudes, examining how job satisfaction changes across the 1st year of employment for a sample of organizational newcomers. The authors examined factors related to job change (i.e., voluntary turnover, prior job satisfaction) and newcomer experiences (i.e., fulfillment of commitments, extent of socialization) that may strengthen or weaken the job satisfaction pattern. Results of a study of 132 newcomers with data collected at 4 unique time periods show a complex curvilinear pattern of job satisfaction, such that satisfaction reached a peak following organizational entry and decreased thereafter. However, examination of moderating factors revealed that individuals who reported less satisfaction with their prior job and those having more positive experiences on the new job, such as greater fulfilled commitments and a higher degree of socialization, were most likely to experience this pattern. Findings from this study offer important implications for theory and research on changes in newcomer attitudes over time as well as practical insight on key factors that shape the pattern of job attitudes as individuals enter and experience a new workplace. Using a job satisfaction questionnaire constructed on previous samples, mail questionnaires were sent to 2,710 insurance agents, of whom 990 made a return. From these, matched samples of 99 survivors and 99 terminated agents were compared. The results "indicated that certain attitudes held by agents are significantly related to the criterion of survival-termination. It was also found that the proportion of agents expressing dissatisfaction with a particular item was not related to whether or not that item was predictive of the criterion. The data show that the validation of signed job satisfaction questionnaires leads to a much different kind of interpretation of the responses than is obtained from anonymous questionnaires."
