This study sought to identify job characteristics associated with burnout in the context of the construction industry and then formulated job redesign as an intervention strategy of burnout. A survey was undertaken to explore the experience of burnout among 403 construction professionals working in the Hong Kong construction industry. The results of the study show that long working hours, role overload, role conflict, role ambiguity, lack of autonomy, and job security are significant job determinants of burnout. Job redesign was formulated based on these findings and implemented in a company. Levels of burnout experienced by the same respondent both before and 1 year after the job redesign demonstrate a significant difference, implying that job redesign does contribute to lower levels of burnout. The importance, ways, and constraints of job redesign as an intervention to manage burnout at organizational levels are discussed. The results of this study should be of direct benefit to policy makers by providing them with a foundation for designing effective organizational interventions to manage burnout and minimize a serious and often hidden cost.  相似文献

Work-life conflict has a damaging effect on job satisfaction, organizational commitment, productivity turnover, and absenteeism. On an individual level, work-life conflict is associated with employee burnout, mental health issues, substance abuse, and diminished family functioning. Thus, work-life balance is an important issue to the construction industry, in terms of both organizational effectiveness and occupational health. Long and inflexible work hours are the most consistent predictor of work-life conflict among construction employees, particularly those working on-site or in a project office. There is considerable resistance to the adoption of new ways of scheduling work within the industry. This paper describes the post hoc evaluation of a compressed work week (reducing the length of the working week, but increasing the length of the working day) in a case study project alliance in Queensland, Australia. Quantitative and qualitative data are presented to demonstrate the beneficial impact of the initiative on employees’ work-life balance. The evaluation provides prima facie evidence that alternative work schedules can improve construction employees’ work-life balance, creating benefits for construction employees and organizations. The paper concludes that project alliances provide an ideal environment in which work-life balance initiatives can help to create high-performance work systems in the construction sector.  相似文献

A survey of practicing professional civil engineers in the Australian states of New South Wales and Victoria was conducted. The survey explored the engineers’ experience of work and family sources of burnout. Burnout was predicted by a combination of both work and family stressors. Regression analysis revealed that burnout was predicted by different variables among respondents in dual- compared to single-income households and among parents and nonparents. Family variables were more important sources of burnout among participants in dual-income households and parents. The writer concludes that preventive strategies for burnout in the engineering profession must extend beyond the work environment and deal with issues at the work-family interface. Also, sociodemographic characteristics of the workforce must be considered when devising preventive strategies.  相似文献

Forecasting the likely cost of construction work before tendering is known as to be a hazardous task. Both underestimates and overestimates may present problems to clients and contractors. Not surprisingly, cost-engineering activities can be stressful for those responsible. Coping with the stresses requires action on the part of the individuals affected and the organizations to which they belong. This paper examines the effect of organizational supports in the process of project estimation through a survey of construction estimation participants in Hong Kong. Using correlation analysis and regression analysis, it is found that: (1) the stressors of autonomy and feedback are directly related to the stress experienced by cost engineers; (2) informal organizational supports (particularly concerning relationship conflict, Type A behavior, work underload, lack of autonomy, and unfair rewards and treatment) are far more effective than formal supports in reducing stress; and (3) lack of autonomy and lack of feedback are predictable variables affecting stress. Cost-engineering managers and supervisors need to carefully distinguish between those who prefer hands-on support and those who prefer hands-off support. A good communication and team decision-making process and a fair reward and treatment system may help establish close relationships among cost engineers in a company and ensure sufficient autonomy to cost engineers and the participants in the estimation process.  相似文献

This research focuses on contracting firms within the construction sector. It characterizes and evaluates the composition of organizational culture using four culture types (clan, adhocracy, market, and hierarchy), the strategic approach for knowledge flow, and the success of knowledge management (KM) systems at different hierarchical levels of contracting organizations (project and parent organization level). Responses from managers of local or overseas contracting firms operating in Hong Kong were collected using a carefully constructed questionnaire survey that was distributed through electronic mail. The organizational value is analyzed in terms of the four cultural models. Clan culture is found to be the most popular at both project and organization levels, which means that the culture of contracting firms very much depends on honest communication, respect for people, trust, and cohesive relationships. On the other hand, hierarchy culture, which focuses on stability and continuity, and analysis and control, seems to be the least favored at both levels. Another significant finding was that the two main KM strategies for knowledge flow, codification and personalization, were employed at both project and organization levels in equal proportion. This indicates that successful KM efforts at both enterprise levels utilize a hybrid and balanced approach for their knowledge flow, and that they complement each other. The findings also revealed that knowledge management system success factors emphasize the support of the management level. The results show that KM is critical and beneficial as indicated by 64% at the project and 74% at the organization level. The expectation is higher for organizations as they are the organizational memories in which experiences of past projects are archived and connected. Understanding these factors and the relationships among them has been demonstrated to be critical in order to increase the chances of success or to help with making decisions when applying KM.  相似文献

Estimation is not a purely scientific task. It requires cost engineers equipped with a wide knowledge of construction and a professional ability to make judgments. However, stress will deaden their use of knowledge and influence their professional judgment in estimating. In the construction industry, cost engineers can generally be divided into two main groups: clients’ cost engineers in consultant firms or in a development company who serve clients; and contractors’ cost engineers in construction companies working for the contractors. This study investigates the causal relationships between the stressors and stress of clients’ and contractors’ cost engineers. Two stressor–stress integrated models were developed for these two cost engineer groups by using the structural equation model. The findings revealed some stressors that affected both clients’ and contractors’ cost engineers: (1) poor environment, role conflict and work underload affect their stress positively; (2) social support and Type A behavior affect their stress negatively; and (3) work underload induces stress via the role conflict among cost engineers, their supervisors, and the organization. On the other hand, some deviations between these two groups of cost engineers also occur: (1) social support acts as a source of stressors of clients’ cost engineers; (2) a private life stressor only affects the stress of contractors’ cost engineers; and (3) a closed interactive looping relationship among role conflict, Type A behavior, and work underload affects contractors’ cost engineers. Based on the results of this study, some recommendations are suggested to manage cost engineers’ stress well.  相似文献

The job demands-resources (JD-R) model was tested in a study among 3,092 employees working in 1 of 4 different home care organizations. The central assumption in the model is that burnout develops when certain job demands are high and when job resources are limited because such negative working conditions lead to energy depletion and undermine worker motivation and learning opportunities, respectively. A series of multigroup structural equation modeling analyses provide strong evidence for the JD-R model. Specifically, results showed that job demands are primarily and positively related to the exhaustion component of burnout, whereas job resources are primarily related to cynicism (negatively) and professional efficacy (positively). The owner-responsibility system is conducted for implementation of the Three Gorges Project (TGP). For the construction management of the project, the contracting system, the contract administration system, and the construction supervision system are executed for the project management. Contractors for civil projects are determined through bidding and contracting. The permanent equipment and construction materials are purchased through bidding. Some of large-sized construction machines and mechanical and electrical equipment are procured by the international competitive bids. Qualified engineers from qualified engineering bodies, scientific research organizations, and construction companies are selected for the construction supervision. This paper covers the construction of the TGP in some detail, particularly the main dam structure, diversion work, the construction program, and management, project cost, and financing.  相似文献

Job satisfaction and burnout are important areas of study because of the financial and social effects of job satisfaction and the damaging physical/psychological impacts of burnout. Two hundred family/children and psychiatric workers of seven social service organizations were surveyed. Instruments used were the Minnesota Satisfaction Questionnaire, the Maslach Burnout Inventory, and the Staff Burnout Scale for Health Professionals. Reported levels of job satisfaction and burnout are within normal limits. Psychiatric and family/children workers report equal job satisfaction levels, but the latter group reports significantly higher burnout levels. Both groups are particularly satisfied with the amount of praise delivered by supervisors and are reportedly dissatisfied with salary levels and promotional opportunities. These three factors are strongly associated with job satisfaction and burnout levels of both groups. Findings have practical implications for social service administrators and practitioners. Correlates of satisfaction and burnout can be altered in order to maintain employee satisfaction and reduce burnout, absenteeism and turnover.  相似文献

Although the relationship between personality characteristics and job performance has aroused significant research interest, there is limited research in the construction context. Thus, the primary focus of this study is to determine whether personality differences exist among the construction professionals. The Turkish version of Gough’s Adjective Check List is employed to assess the personality characteristics of construction professionals. Following are only some of the findings derived from the one way ANOVA and independent sample T-test used for the analysis: Architects tend to score higher on the scales of aggression, change, and creative personality than do civil engineers; whereas civil engineers have higher scores on the scales of order, endurance, interception, nurturable, affiliation, personal adjustment, military leadership, and feminine attributes than architects. When it comes to gender, counseling readiness, along with autonomy, become two of the most differentiating factors between males and females. The findings of this study reveal that similarities and differences do exist among architects and civil engineers, males and females, and various age groups and should be managed accordingly for the ultimate success in the construction profession.  相似文献

The work of construction project managers (CPMs) is often highly stressful, due to time pressures, and due to the uncertainties and the dynamic social structure involved in construction projects. This study aims to investigate the impact of stress on the performance of CPMs. Correlation analysis and structural equation modeling are employed to uncover the relationships between different types of stress (i.e., objective stress, burnout, and physiological stress) and the work performances (i.e., task performance, interpersonal performance, and organizational performance) of CPMs. Data were collected from 108 CPMs who work in a variety of construction sectors, including prime contractors, subcontractors, developers, consultant firms, and the public sector. Results showed that (1) objective stress reduces the task performance of CPMs while burnout can have a positive effect on it; (2) interpersonal performance is maximized with a moderate level of objective stress (i.e., an inverted-U-shaped relationship between these two variables) and increases in line with the improvement of the task performance of individuals; and (3) organizational performance has U-shaped relationships with both burnout and physiological stresses and is worsened by objective stress. Last, it is suggested to stakeholders that regular reviews of job allocation, stress appraisals, stress management workshops, group or individual counseling, and psychological treatment or physiotherapy be carried out to optimize the stress and the performance of CPMs.  相似文献

In this article, we develop and meta-analytically test the relationship between job demands and resources and burnout, engagement, and safety outcomes in the workplace. In a meta-analysis of 203 independent samples (N = 186,440), we found support for a health impairment process and for a motivational process as mechanisms through which job demands and resources relate to safety outcomes. In particular, we found that job demands such as risks and hazards and complexity impair employees' health and positively relate to burnout. Likewise, we found support for job resources such as knowledge, autonomy, and a supportive environment motivating employees and positively relating to engagement. Job demands were found to hinder an employee with a negative relationship to engagement, whereas job resources were found to negatively relate to burnout. Finally, we found that burnout was negatively related to working safely but that engagement motivated employees and was positively related to working safely. Across industries, risks and hazards was the most consistent job demand and a supportive environment was the most consistent job resource in terms of explaining variance in burnout, engagement, and safety outcomes. The type of job demand that explained the most variance differed by industry, whereas a supportive environment remained consistent in explaining the most variance in all industries. This paper discusses these changes and their impacts. It then outlines a process that several heavy civil contracting firms use to generate work plans for their field operations, using the details of the process at Granite Construction as an example. The changes in the engineering-construction industry of the 21st century require organizations to take a more active role in developing knowledge management and learning organization initiatives. The need to both retain knowledge within the organization and focus on continuous human resource development throughout all levels of the organization is becoming a primary challenge throughout the industry. This paper addresses this challenge by focusing on the question of the link between knowledge management and learning organizations, and how to transform an organization from a focus on knowledge management to a focus on developing a learning culture. Based on a series of studies by the writers into the characteristics of both knowledge management and learning organizations, this paper outlines models of each of these concepts and introduces a bridge that details the level of knowledge management implementation that must be in place prior to an organization having the capacity to move to a learning focus. Additionally, the case studies conducted during the current study provide a basis for presenting potentially unsuccessful paths that may be selected by organizations during the implementation of a knowledge management to learning organization transition.  相似文献

Resolving the delay claims that usually trail delayed completion of construction projects is beset with immense difficulties that often lead to disputes between the parties involved. The research reported in this paper is a part of a wider study aimed at developing a framework for reducing the attendant disputes and aiding cost-efficient dispute resolution. The focus of the part reported here is owner consultants’ perceptions on existing methodologies for analyzing project delay. Based on a survey of U.K. construction consulting organizations, the study examined, among others, the awareness and use of these methodologies, their perceived reliability, expert involvement, and obstacles to their use. The main study findings are: (i) delay analysis is a multidisciplinary task, with the project quantity surveyor often playing the leading role on the owner’s side; (ii) the simpler methodologies are used more often than the complex ones although the former are known to be less reliable than the latter; and (iii) the principal obstacles to the use of the sophisticated methodologies are: lack of adequate project information, the use of programmes not in CPM network form, and poorly updated programmes. It is thus argued that improvement in current programming and record-keeping practices will promote the use of the more reliable methodologies which, in turn, will facilitate smoother resolution of delay claims.  相似文献

Using arbitration to resolve commercial disputes has many advantages over court-based litigation. These include the use of “judges” who understand the relevant technical issues and industry practices and thus reduce the probability of unpredictable results can significantly reduce the cost and delay associated with document exchange and depositions and can reduce the amount of time spent on evidence presentation in hearings. Engineers can play an important role when determining whether their organizations and their clients arbitrate or litigate. The use of arbitration requires contractual agreement. Without the inclusion of predispute arbitration procedures in the project’s contracts, it is likely that disputes will be resolved through litigation and not arbitration. Engineers can influence the inclusion of arbitration because they often suggest the forms of project contracts as representatives of engineering, contracting, or owner organizations. Engineers may also find themselves in management roles where they will be involved in a dispute that will be resolved via arbitration. As a party to the arbitration, it is important for the engineer to understand what influence he or she has in making decisions regarding the arbitration process. This paper provides guidance to engineers who are in a position to influence the inclusion of arbitration in the project contracts. This paper also provides suggestions about how the engineer can work with the attorneys to influence the best and most cost- and time-efficient result in the event an arbitration has been commenced. This paper is not a theoretical research paper but rather is a practical guideline based on the experience of the writers, who are engineers and who have been in the arbitration field, both domestically and internationally for over 30?years, seeing the good, the bad, and the ugly. Together, they share their insights on why the arbitration process can be the better choice for dispute resolution.  相似文献

A review of literature on organizational learning suggested that organizations mainly exhibit three types of learning styles: single-loop learning (SLL), double-loop learning (DLL), and deutero learning (DeuL). SLL refers to the detection and correction of errors without adjusting one’s underpinning assumptions about performance requirements. DLL refers to improvement actions which are undertaken in response to the change of one’s underpinning assumptions. DeuL refers to the establishment of a system which propels continuous learning. It has been advocated that effectuating these learning styles are critical for attaining continuous project performance improvement. This paper reports a study that aimed to examine the relationship between organizational learning styles and performance improvement in construction projects. A conceptual model for the same was first developed. Data about the contracting organizations’ practice of learning styles and project performance were collected through a questionnaire survey. Structural equation modeling was used to examine the significance of the relationship between organizational learning styles and project performance improvement. It was found that the attainment of project performance improvement was positively related to the practice of DLL. Further, DeuL was found essential for facilitating the practice of SLL and DLL.  相似文献

This questionnaire study examined perceived sources of stress and satisfaction at work among 121 mental health staff members. Five factors were derived from principal component analysis of sources of work stress items (stress from: role, poor support, clients, future, and overload), and accounted for 70% of the total variance. Four factors were derived from the items related to sources of job satisfaction (satisfaction from: career, working with people, management, and money), accounting for 68% of the variance. The associations of these factors with sociodemographic and job characteristics were examined, and they were entered as explanatory variables into regression models predicting mental health, burnout, and job satisfaction. Stress from "overload" was associated with being based outside an in-patient ward, and with emotional exhaustion and worse mental health. Stress related to the "future" was associated with not being white. Stress from "clients" was associated with the "depersonalization" component of burnout. Higher job satisfaction was associated with "management" and "working with people" as sources of satisfaction, whereas emotional exhaustion and poorer mental health were associated with less "career" satisfaction.  相似文献

The job demands-resources (JD-R) model proposes that working conditions can be categorized into 2 broad categories, job demands and job resources, that are differentially related to specific outcomes. A series of LISREL analyses using self-reports as well as observer ratings of the working conditions provided strong evidence for the JD-R model: Job demands are primarily related to the exhaustion component of burnout, whereas (lack of) job resources are primarily related to disengagement. Highly similar patterns were observed in each of 3 occupational groups: human services, industry, and transport (total N?=?374). In addition, results confirmed the 2-factor structure (exhaustion and disengagement) of a new burnout instrument—the Oldenburg Burnout Inventory—and suggested that this structure is essentially invariant across occupational groups. Investigated the relationship of participation in continuing education to job performance of engineers. Performance and education data were obtained for 110 engineers in 3 organizations that differed in their technology, ranging from research and development (R & D) to manufacturing. The number of graduate courses taken early in the career was strongly related to job performance only for engineers working in the R & D organization. Engineers with poor job performance, regardless of organizational technology, had a greater likelihood of enrolling in more in-house courses, but this greater participation had no relationship to subsequent performance.
