Teamwork and coordination of expertise among team members with different backgrounds are increasingly recognized as important for team effectiveness. Recently, researchers have examined how team members rely on transactive memory system (TMS; D. M. Wegner, 1987) to share their distributed knowledge and expertise. To establish the ecological validity and generality of TMS research findings, this study sampled 104 work teams from a variety of organizational settings in China and examined the relationships between team characteristics, TMS, and team performance. The results suggest that task interdependence, cooperative goal interdependence, and support for innovation are positively related to work teams' TMS and that TMS is related to team performance; moreover, structural equation analysis indicates that TMS mediates the team characteristics-performance links. Findings have implications both for team leaders to manage their work teams effectively and for team members to improve their team performance. Although research has suggested that teams can differ in the extent to which they encourage proactive learning and competence development among their members (a team learning orientation), the performance consequences of these differences are not well understood. Drawing from research on goal orientation and team learning, this article suggests that, although a team learning orientation can encourage adaptive behaviors that lead to improved performance, it is also possible for teams to compromise performance in the near term by overemphasizing learning, particularly when they have been performing well. A test of this proposition in a sample of business unit management teams provides strong support. Need for Cognition, Task Complexity, and Job Satisfaction   总被引:1,自引:0,他引:1  
The relationship between need for cognition and task complexity was tested with 37 work teams in the Korean civil engineering management industry. Individual team members’ job satisfaction was predicted by an individual factor (the interaction between individual need for cognition and individual task complexity) and a team factor (team need for cognition). Individuals high in need for cognition were more satisfied with their jobs when they perceived their task to be complex. Individual team members who belong to teams high in team need for cognition were more satisfied with their jobs, regardless of team task complexity. Regarding the relationship between team type and individuals, it was found that for individual members of teams high in both team need for cognition and in task complexity, individuals’ job satisfaction was positively related to their individual need for cognition and also to their individual task complexity. These and other findings are discussed in detail and implications for the findings are provided.  相似文献

The relative effects of sharing mental models (typically defined as declarative knowledge structures) and sharing procedural knowledge on team process and performance were assessed. Forty-eight students completed a series of missions as two-person teams using a PC-based tank simulation. The results showed some support for earlier findings. Shared and accurate mental models of the task were related to team process, which was in turn related to team performance. In contrast, shared procedural knowledge was negatively related to team performance. Accurate procedural knowledge was positively related to team performance. Results are discussed in terms of the effect of sharing knowledge in teams on performance, and the implications for team training. The authors argue that over time the difference between team members' perception of the organizational support received by the team (or team climate for organizational support) and their manager's perception of the organizational support received by the team has an effect on important outcomes and emergent states, such as team performance and team positive and negative affect above and beyond the main effects of climate perceptions themselves. With a longitudinal sample of 179 teams at Time 1 and 154 teams at Time 2, the authors tested their predictions using a combined polynomial regression and response surface analyses approach. The results supported the authors' predictions. When team managers and team members' perceptions of organizational support were high and in agreement, outcomes were maximized. When team managers and team members disagreed, team negative affect increased and team performance and team positive affect decreased. The negative effects of disagreement were most amplified when managers perceived that the team received higher levels of support than did the team itself. The authors draw on resource allocation theory (Kanfer & Ackerman, 1989) to develop hypotheses regarding the conditions under which collective learning and performance orientation have interactive effects and the nature of those effects on teams' ability to adapt to a sudden and dramatic change in workload. Consistent with the theory, results of a laboratory study in which teams worked on a computerized, decision-making task over 3 performance trials revealed that learning and performance orientation had independent effects on team adaptability when teams had slack resources available for managing their changed task. Time helped explain the independent effects of performance orientation. Results also revealed that learning and performance orientation had interactive effects when teams did not have slack resources. Finally, the results of this study indicate that teams lacking slack resources were better able to balance high levels of learning and performance orientation over time with practice on the changed task. The authors explored the idea that teams consisting of members who, on average, demonstrate greater mastery of relevant teamwork knowledge will demonstrate greater task proficiency and observed teamwork effectiveness. In particular, the authors posited that team members' mastery of designated teamwork knowledge predicts better team task proficiency and higher observer ratings of effective teamwork, even while controlling for team task proficiency. The authors investigated these hypotheses by developing a structural model and testing it with field data from 92 teams (1,158 team members) in a United States Air Force officer development program focusing on a transportable set of teamwork competencies. The authors obtained proficiency scores on 3 different types of team tasks as well as ratings of effective teamwork from observers. The empirical model supported the authors' hypotheses. The objectives of this study were to test the relationships between team goal commitment and 3 criteria of team effectiveness (i.e., team performance, quality of group experience, and team viability) as well as to examine the moderating effect of task interdependence and the mediating role of supportive behaviors. Data were gathered from a sample of 74 teams working in 13 Canadian organizations. Results indicated that team goal commitment is positively related to all 3 criteria of team effectiveness. In addition, task interdependence moderates the relationship between team goal commitment and team performance. Furthermore, supportive behaviors mediate the relationships that team goal commitment has with team performance and the quality of group experience. The authors report an effort aimed at developing and evaluating measures of taskwork and teamwork team knowledge for teams in which members differ in knowledge backgrounds. These measures were used in a study with 36 teams to explore the cognitive underpinnings of team performance variations due to cross-training regime. The authors demonstrate that these measures are valid and provide team performance information that complements outcome and behavioral measures. Teams exposed to full cross-training acquired more taskwork and teamwork knowledge than control teams or teams exposed to a conceptual version of cross-training. The main objectives in this research were to introduce the concept of team role knowledge and to investigate its potential usefulness for team member selection. In Study 1, the authors developed a situational judgment test, called the Team Role Test, to measure knowledge of 10 roles relevant to the team context. The criterion-related validity of this measure was examined in 2 additional studies. In a sample of academic project teams (N = 93), team role knowledge predicted team member role performance (r = .34). Role knowledge also provided incremental validity beyond mental ability and the Big Five personality factors in the prediction of role performance. The results of Study 2 revealed that the predictive validity of role knowledge generalizes to team members in a work setting (N = 82, r = .30). The authors developed and tested a longitudinal multilevel model of collective efficacy formation. In 50 self-managing student teams, they investigated the effects of individual-level and team-level factors on observed behaviors and the subsequent development of collective efficacy for mastering a complex team task. Self-efficacy for teamwork, task-relevant knowledge, and collective efficacy predicted individual teamwork behaviors (rated by peers). Aggregated measures of teamwork behavior were related to subsequent collective efficacy, which was significantly related to final team performance. Decision-making groups often exchange and integrate distributed information to a lesser extent than is desirable for high-quality decisions. One important reason for this lies in group members’ understanding of the decision task—their task representations—specifically the extent to which they understand the importance of exchange and integration of information. The authors hypothesized that a group’s development of a (shared) understanding of the information elaboration requirements of their task is influenced by collective reflection on the task. When not all group members initially realize the importance of information elaboration, team reflexivity increases the degree to which the group understands the importance of information elaboration. In an experiment, the authors showed that team reflection fostered the development of task representations emphasizing information elaboration and subsequent information elaboration and decision quality. When all members initially already held representations emphasizing information elaboration, team reflection promoted elaboration and performance to a lesser degree. Transfer performance of 3-man teams was measured as a function of 2 system variables (task complexity and organization) and 1 training variable (skill level of a replacement for 1 of the team members) in a simulated radar controlled aerial intercept task. Each independent variable influenced team performance. Task complexity had a consistent effect across all transfer sessions with superior performance on the less complex task. Task organization influenced performance only after the replacement occurred with superior performance by teams organized to permit each S to work independently of (rather than interact with) his counterpart. The teams receiving a more highly trained replacement improved in performance immediately following; teams with a less skilled replacement actually deteriorated slightly but then recovered in a subsequent work period. New leaders face a challenging task when they take charge of their teams. They have to determine how best to guide the work process, and they must understand how their behaviors will affect the members of their team. This research examines how a newly assigned team leader's status moderates subordinates' reactions to different leadership styles to affect assessments of the leader's self-confidence and effectiveness, and how this impacts team performance. Across 2 experimental studies, results demonstrate that low-status leaders are rated as more effective when they use a directive style, whereas high-status leaders are viewed as more effective when they use a participative style, and this relationship is mediated by perceptions of self-confidence. In addition, teams whose leaders are viewed more favorably perform better on a complex group task. These findings imply that low-status individuals are able to enhance their level of personal power by drawing on whatever positional power they hold, whereas high-status individuals are better off relying solely on their personal power to influence others. This research also provides a clear demonstration that assessments of new leaders' behaviors are subject to an appraisal that is clouded by observers' status perceptions and attributions. This study examined the relationships between team cognitive ability and personality composition in relation to the similarity (MM-similarity) and accuracy (MM-accuracy) of team task-focused mental models. The relationships between MM-accuracy and MM-similarity with multiple indicators of team effectiveness were also examined. Sixty-seven three-person teams performed a simulated search and capture task. Results indicate that the team mean-level of cognitive ability was positively related to both MM-accuracy and MM-similarity, and the team mean-level of team agreeableness was positively related to MM-similarity. In turn, MM-accuracy was positively related to perceived coordination processes and goal accomplishment, but not team viability. In contrast, MM-similarity was positively related to team viability, but not goal accomplishment or perceived coordination processes. Implications of the findings for understanding factors that facilitate the emergence of task-focused mental models in teams with a limited life span or during the early stages of team development are discussed, along with the implications of team mental models for team success. Team cognition in experienced command-and-control teams is examined in an UAV (Uninhabited Aerial Vehicle) simulation. Five 3-person teams with experience working together in a command-and-control setting were compared to 10 inexperienced teams. Each team participated in five 40-min missions of a simulation in which interdependent team members control a UAV to take reconnaissance photos. Experienced teams exceeded performance of inexperienced teams, suggesting transfer of previous command-and-control experience. Compared to inexperienced teams, experienced teams had fewer errors on process-related training knowledge, superior team process ratings, and communications containing fewer coordination-related utterances. These findings support the view that team cognition emerges through the interactions of team members, that interactions distinguish high-performing teams from average teams, and that these interactions transfer across different tasks. This study examined the relationship between the similarity and accuracy of team mental models and compared the extent to which each predicted team performance. The relationship between team ability composition and team mental models was also investigated. Eighty-three dyadic teams worked on a complex skill task in a 2-week training protocol. Results indicated that although similarity and accuracy of team mental models were significantly related, accuracy was a stronger predictor of team performance. In addition, team ability was more strongly related to the accuracy than to the similarity of team mental models and accuracy partially mediated the relationship between team ability and team performance, but similarity did not. This study sought to unify the team composition literature by using meta-analytic techniques to estimate the relationships between specified deep-level team composition variables (i.e., personality factors, values, abilities) and team performance. The strength of the team composition variable and team performance relationships was moderated by the study setting (lab or field) and the operationalization of the team composition variable. In lab settings, team minimum and maximum general mental ability and team mean emotional intelligence were related to team performance. Only negligible effects were observed in lab settings for the personality factor and team performance relationships, as well as the value and team performance relationships. In contrast, team minimum agreeableness and team mean conscientiousness, openness to experience, collectivism, and preference for teamwork emerged as strong predictors of team performance in field studies. The author examined the predictive validity of goal orientation in teams on both team process and outcome variables. Results indicate that when mean goal orientation scores were used as a way of describing team members' inputs, learning orientation was related to backing up behavior, efficacy, and commitment. The relationships between performance orientation and efficacy and commitment, however, were more complex and were clarified when task performance was also taken into account. Performance orientation had a negative effect on efficacy when task performance was low and a positive effect on commitment when task performance was high. This study examined the effects of team decision accuracy, team member decision influence, leader consideration behaviors, and justice perceptions on staff members' satisfaction with the leader and attachment to the team in hierarchical decision-making teams. The authors proposed that staff members' justice perceptions would mediate the relationship between (a) team decision accuracy, (b) the amount of influence a staff member has in the team leader's decision, and (c) the leader's consideration behaviors and staff attachment to the team and satisfaction with the leader. The results of an experiment involving 128 participants in a total of 64 teams, who made recommendations to a confederate acting as the team leader, generally support the proposed model.
