目的本研究旨在探究伦理型领导对员工任务绩效的影响机制。方法采用伦理型领导、员工影响力、同事支持以及任务绩效问卷,在企业进行两轮问卷调查,共收集了201名企业员工的两个时间点配对的调查问卷数据。结果通过多层线性回归分析,结果表明同事支持对伦理型领导与员工任务绩效之间的关系具有中介作用,员工影响力负向调节伦理型领导与同事支持之间的关系,以及员工影响力负向调节同事支持在伦理型领导与员工任务绩效之间的中介作用。结论伦理型领导可以通过增加同事支持来影响员工任务绩效,以及此影响路径效果受到员工影响力水平的约束。  相似文献

为了探究知觉闲散、自我控制和员工反生产行为之间存在的关系,本文采用本土企业的领导及其直接下属作为配对样本的调查方式,调查了来自21个企业的31位管理者和137位员工,结果发现:知觉闲散和员工反生产行为显著正相关;而员工的自我控制能力对其反生产行为产生负向影响;员工的自我控制能力在知觉闲散和反生产行为的关系中起到了负向调节作用。  相似文献

伦理型领导是影响员工亲社会行为的重要因素。本研究以杭州、绍兴、宁波3地14家保险企业,103名员工为调研样本,首先以社会学习理论为基础探讨伦理型领导对员工进谏行为的影响,其次从社会交换理论的视角探讨伦理型领导对员工进谏行为的作用机制。结果表明:①伦理型领导对员工进谏行为具有显著的促进作用;②领导成员关系对伦理型领导与员工进谏行为具有部分中介作用。文章最后讨论研究结果的理论和实践意义并指出未来研究方向。  相似文献

尽管以往研究显示,伦理领导能够有效抑制工作场所中的员工越轨行为,然而对于二者关系的权变性却关注较少。以领导替代理论为框架,采用问卷调查方式从18家企业收集337份上下级配对样本,探讨了组织伦理文化与员工道德认同对伦理型领导与员工越轨行为之间关系的调节效应。多层线性模型分析结果表明,个体层面的伦理型领导对员工越轨行为具有显著负向影响,道德认同在二者关系间起负向调节作用;此外,组织层面的伦理文化对伦理型领导与员工越轨行为之间关系具有跨层次的负向调节效应。研究结论表明,当组织尚未形成强有力的伦理文化或员工道德观念较为淡薄时,伦理型领导在减少员工越轨行为方面能够发挥更为突出的作用。  相似文献

采用194份合伙人-CEO配对数据,探讨了新创企业CEO包容型领导风格对创业绩效的影响,尤其是考察了地位冲突的中介作用以及目标一致性的调节作用。结果发现:(1)CEO包容型领导对创业绩效具有显著正向影响;(2)创业团队内部地位冲突在CEO包容型领导与创业绩效之间起部分中介作用;(3)合伙人-CEO目标一致性调节了地位冲突对创业绩效的负面影响;(4)合伙人-CEO目标一致性对地位冲突在CEO包容型领导与企业绩效之间的中介作用具有显著调节作用。合伙人-CEO目标一致性越弱,以地位冲突为中介的CEO包容型领导对创业绩效的影响越强,反之亦然。  相似文献

对人力资源管理(HRM)伦理及其对绩效的影响进行了问卷调查.通过对文献的综述、与人力资源管理专家的深度访谈、问卷调查的方法,形成了一份具有16个问题的问卷,获得了422份有效的数据集.分析这些数据得知,在中国企业中人力资源管理伦理由民主管理、公平公正、诚实信用、以人为本构成.同时还发现,人力资源管理伦理对工作和组织绩效均有正面影响,并且工作绩效可以促使组织绩效的提高.  相似文献

基于自我一致性理论探讨授权型领导对员工建言行为的影响机制,检验组织信任的中介作用和组织政治知觉的调节作用。通过对本土企业内703份员工数据的层级回归分析,发现:组织信任部分中介授权型领导(包括以身作则、参与决策、提供指导、信息分享和关心下属)对员工建言行为的正向影响;组织政治知觉显著调节授权型领导通过组织信任影响员工建言行为的中介作用。研究结论不仅丰富了授权型领导对员工建言行为的作用路径研究,也扩充了授权型领导力发挥效用的边界条件。实践方面有助于指导管理者如何提高人力资源实践水平,从而激发员工建言行为。  相似文献

越来越多的企业面临着经济效益和社会效益、追求利润和遵守道德的伦理困惑。经典伦理决策过程模型将过程分为认识伦理问题、进行伦理判断、形成行为意向、实施伦理行为四个阶段,伦理决策整合模型则将个体特征、情景特征和决策任务特征整合进四阶段中,而神经认知模型引入神经认知科学新进展,将直觉性、本能性特点纳入伦理决策过程中。未来研究焦点为非理性因素在伦理决策过程中的作用,以及伦理决策的社会嵌入性问题。  相似文献

Ethics and governance are vital to the healthy and sustainable development of artificial intelligence (AI). This paper presents a survey of these efforts and highlights the preliminary outcomes in China. To achieve greatprojects, great attention should be attached to ethical issues of engineering. But endless immoralities in the field of engineering expose the lack of attention and the ineffectiveness of implementation of engineering ethical evaluation. The “Mirror” and the "Lamp" — these two metaphors used by M. H. Abrams vividly expose the differences in people's way of understanding which inspires author's study of the model of engineering ethical evaluation. With four elements of the project —artifact, engineer, user and environment, a tetrahedral model of integrity, strong restoring force and high stability is built. While their roles and responsibilities differ, each has to demonstrate a commitment to professional and ethical standards. In this model, four "Lamps" — i. e, four elements of engineering — in four corners provide light while four "Mirrors" — the result of reflection of four elements — reflect whether the tetrahedral model can truthfully evaluate the level of engineering ethics. The combination of the "Lamps" and "Mirrors" illuminates engineering ethical evaluation and leads to a plurality of evaluation standards, while simultaneously fostering both the avoidance of simple de-instrumentalization and the sustainability of ethical evaluation. Plurality of evaluation standards means the consideration of value differences in a multi-value state. The avoidance of de-instrumentalization means to prevent the engineer's expertise from fossilization. The sustainability of ethical evaluation accelerates the fulfillment of our dream, for the ultimate benefit of humankind. Ethical evaluation of the project not only helps more engineers to use expertise in pursuit of the public good, but also make more projects to meet people's short-term expectations and long-term cares.  相似文献

Using 433 publicly listed companies in Hong Kong, this study analyses how the institutional ownership of firms affects their corporate governance and performance. Our results indicate that institutional ownership exerts a direct and significant influence on corporate governance in such areas as board composition, CEO duality, leadership diversity, and ownership concentration.  相似文献

The parenteral administration of insoluble drugs leads to the use of biologically active solvents inducing effects associated with ethical cause of concern including pain and pharmacological interactions. Selected vehicles currently used were ethically and scientifically reviewed. Our investigations allowed reinforcing the formulation decision tree with an ethical point of view. The last generation of cyclodextrin appears to be the safest solvent. Second choice could be lipidic emulsions, third choice being co-solvents, and finally non-ionic surfactants because of their hypersensitivity reactions. Screening tests including pH, osmolality measurements, cytotoxicity, and hemotoxicity, should allow to check the formulation tolerance before the animals' administration.  相似文献

Background

Prior to undertaking studies involving human subjects, engineering education researchers are required to consider the ethical implications of their work by obtaining approval from an ethical review board.

Purpose/Hypothesis

Recent research suggests that some unintended consequences of this procedure are that it externalizes and inflexibly formalizes ethical considerations, and limits researchers’ readiness to systematically identify and consider ethical questions that arise while conducting research.

Design/Method

We used a collaborative inquiry approach to examine such ethically important moments that emerged in two of our interpretive research projects. We drew on Walther, Sochacka, and Kellam's framework for interpretive research quality as the departure point for our shared sense‐making process.

Results

Our explorations revealed two insights that connect research ethics to research quality in novel ways. First, we found that the quality of our work improved when we critically explored the intersections between our motivations and intentions for investigating particular research topics and broader cultural agendas and assumptions. Second, we found that when we actively sought to do justice to the participants, co‐investigators, and readers of our research, we were afforded with opportunities to increase the quality of our work, in sometimes quite unexpected ways.

Conclusions

We synthesized the findings from our collaborative inquiry into a process‐oriented model for ethical validation, which we propose as a sixth construct to our prior five‐construct framework for interpretive research quality.  相似文献

Excessive executive compensation is one of the prevailing topics in the business press. The ??managerial power approach??, which is at the center of numerous publications of Bebchuk and Fried (Pay without performance: the unfulfilled promise of executive compensation, Harvard University Press, Cambridge, 2004) and Bebchuk and Grinstein (Oxford Rev Econ Policy 21:283?C303, 2005), claims that chief executive officers (CEOs) corrupt the pay-setting process by influencing the board of directors. This paper analyzes the role of the board of directors in the pay-setting process for the CEO??s compensation schedule in an optimal contracting framework. The board??s role in our model is to provide information about the CEO??s ability to the shareholders. We assume that the CEO and other stakeholders, such as employees?? representatives, can influence the board to act in their respective favor when reporting to the shareholders. We show how the CEO??s influence on the board alters the optimal contract and the CEO??s incentives. Most interestingly, the influence of an interest group on the board can be the reason for high pay schedules, even though that was not the objective of the interest group.  相似文献
