心理契约破坏对企业员工组织公民行为的影响

摘    要:为探讨情感承诺在心理契约破坏对不同类型组织公民行为影响的中介作用。本研究对来自杭州、苏州与常州的12家企业的330名员工进行了问卷调查,结果显示:①心理契约破坏对组织公民行为存在显著负性影响,并且心理契约破坏对指向个人的组织公民行为(OCB—I)的影响更大;②心理契约破坏对指向组织的组织公民行为(OCB—O)的影响是通过情感承诺来传递的,而对指向个人的组织公民行为(OCB—I)的影响则是直接作用。

Abstract:This study aimed at examining whether Affective Commitment mediate the relationships between different types of psychological contract breach and organizational citizenship behavior. 330 employees from 12 firms in Hangzhou, Suzhou and Changzhou filled in the questionnaires. The results indicate that: (1) Psycho- logical contract breach has a significant negative impact on organizational citizenship behavior, especially on citizenship behaviors directed at other individuals within the organization. (2) Affective Commitment was found to mediate the relationship between psychological contract breach and OCB-O, but wasn't found to mediate the relationship between psychological contract breach and OCB-I.
