新生代建筑农民工工作意愿激励问题研究

为解决我国建筑业新生代农民工短缺问题，促进新生代建筑农民工的工作意愿，从而保障建筑业的可持续和健康发展，以新生代建筑农民工为研究对象，以激励理论为理论基础，以新生代建筑农民工的工作意愿激励为研究主题，以结构方程模型为研究方法，对新生代建筑农民工的外部激励因素和内部工作需要进行探索。通过实证分析，发现激励措施对工作需要、工作意愿具有显著的正向影响作用，工作需要对工作意愿也具有显著的正向影响作用。工作需要在激励措施和工作意愿中起到显著的部分中介作用，中介效应占比 33.9%。另外，在激励措施外在激励方面，工作环境和薪酬激励是新生代建筑农民工最为重视的因素；在工作需要内在激励方面，成长发展需要是其最为重视的。

The Motivation of Willingness of Cenozoic ConstructionMigrant Workers in China

To solve the shortage of migrant workers in China’s construction industry, promote the work willingness of cenozoicconstruction migrant workers，and ensure the sustainable and healthy development of the construction industry, t his study takescenozoic construction migrant workers as the research object. This study used structural equation modeling to explore the externalincentive factors and internal work needs of cenozoic construction migrant workers. Through empirical analysis，it is proved thatincentive measures have a significant positive effect on work need and work willingness, and work needs also have a significantpositive effect on work willingness. Work needs play a significant intermediary effect between incentive measures and workwillingness, which accounts for 33.9% of mediating effect. In addition，the work environment and salary incentives are the mostimportant factors for cenozoic construction migrant workers in terms of external incentive measures. The growth and developmentneeds are the most important factors in terms of internal work needs.
