基于员工需求的全面薪酬方案优化研究

摘    要:针对以员工需求为出发点的全面薪酬方案的优化问题,通过构建全面薪酬方案优化模型,从员工效用角度研究全面薪酬要素的最佳组合,并以某零售公司为样本进行了实证研究。研究结果表明,企业中的普通员工通常都倾向于选择货币化的全面薪酬要素,比如现金收入、补充养老金等,而相对忽略健康保险、年休假等非货币要素。另外,研究结果还表明员工偏好分析不能完全代表员工效用分析。

Abstract:In order to solve the problem of total compensation optimization based on employees’ needs,this paper tries to build optimization model of total compensation,which studies the optimal solution of total compensation components from the perspective of employees’ utilization.The results show that general staff in the corporate tends to choose cash-based total compensation components,e.g.salary,supplemental pension,rather than health insurance and annual leave.In addition,the results also show that employees’ preference analysis can not represent employees’ utilization analysis.
