基于偏最小二乘回归和因子分析方法的烟草企业领导力与领导效能研究

摘    要:以中国山东省3家烟草企业为案例,通过242名领导者与242名直接下属的调查问卷获得可靠数据,运用偏最小二乘回归和因子分析方法,构建了烟草企业领导力模型、领导效能模型、领导力与领导效能多元关系模型,对领导力对领导效能的影响机理进行了实证研究。结果表明,烟草企业的核心领导力由领导者的成就动机、道德品质、认知能力、凝聚力4个要素构成;领导效能由员工的工作绩效、组织承诺、工作满意度、组织公民行为构成;在领导力4个维度中,认知能力、凝聚力与整体领导效能正相关,且认知能力>凝聚力;在领导效能4个维度中,受领导力影响的程度依次为:工作满意度 > 工作绩效 > 组织公民行为 > 组织承诺。因此,就烟草企业而言,提升整体领导效能首要在于提升企业领导者的认知能力,其次在于提升领导者的凝聚力;就企业领导者而言,提升领导效能首要在于提升员工的满意度,然后提升员工的工作绩效、组织公民行为、组织承诺。本成果对于提升烟草企业的领导力和领导效能具有实践意义。

Research on executive power and executive performance of chief officers in tobacco enterprise based on partial least-squares regression and factor analysis
Abstract:Empirical study was conducted on effect mechanism of executive power and executive performance of chief officers by taking 3 tobacco companies from Shandong province China as a case and obtaining reliable data from the questionnaire of 242 chief officers and their direct subordinates, using Partial Least-Squares Regression (PLS) and factor analysis method to construct executive power model, executive performance model, and multi-relationship model of executive power and executive performance in tobacco enterprise. Results showed that the core executive power of tobacco enterprise consisted of achievement motivation, moral character, cognitive ability, and cohesion, and executive performance was composed of job performance, organizational commitment, job satisfaction, and organizational citizenship behavior. In the four dimensions of executive power, cognitive ability and cohesion were positively related to overall executive performance in order of cognitive ability followed by cohesion. In the four dimensions of executive performance, the order was job satisfaction, followed by job performance, organizational citizenship behavior, and organizational commitment. Therefore, at the organizational level, in order to enhance overall executive performance, the cognitive perception of leaders should be improved first and then cohesion of leaders. For the leaders, in order to increase executive performance, subordinate job satisfaction needs to be enhanced first, followed by job performance, organizational citizenship behavior, and organizational commitment. The outcome of the research had important practical significance for improving executive power and executive performance of chief officers in tobacco enterprise.
